بررسی رابطه عدالت سازمانی و تعهد سازمانی: با تأکید بر نقش میانجی متغیرهای هویت اجتماعی و اعتماد سازمانی

چکیده

تعهد سازمانی یکی از مهم‌ترین اشکال گرایش‌های مثبت سازمانی است؛ که موجب اثربخشی سازمانی و بهزیستی کارکنان می‌گردد. هدف اصلی این مقاله بررسی تأثیرعدالت سازمانی بر تعهد سازمانی است، علاوهبرآن تلاش می‌کند به بررسی نقش میانجی متغیر‌های هویت اجتماعی و اعتماد سازمانی بپردازد.جامعه آماری تحقیق حاضر را کلیه معلمان شهر سقز که در سال تحصیلی 93-1392 در سه مقطع آموزش ابتدایی، راهنمایی و متوسطه مشغول به تدریس بودند، تشکیل می‌دهد. نمونه تحقیق برابر با 328 نفر است که با روش نمونه‌گیری طبقه‌‌بندی انتخاب شده‌اند. نتایج تحقیق نشان داد، تأثیرعدالت سازمانی بر تعهد سازمانی غیرمستقیم و‌ از طریق متغیر‌های میانجی هویت اجتماعی و اعتماد سازمانی صورت می‌گیرد.همچنین نتایج حاکی از آن است که تأثیرمستقیماعتماد به سازمانبر متغیر وابسته بیش از هویت اجتماعی است.در مجموع نتایج تحقیق نشان می‌دهد که برای تبیین تعهد سازمانی معلمان وکسب شناخت عمیق از رابطه‌ی آنان با سازمان آموزش و پرورش، علاوه بر بررسی رابطه مبادله اجتماعی و هنجار بده و بستان، توجه به هویت اجتماعی و همذات پنداری سازمانی یا احساس یگانگی وتعلق به سازمان ضروری است.

چکیده [English]

Organizational commitment is one of the main forms of organizational positive attitudes, which lead to organizational effectiveness and staffs’ well-being. The main goal of this article is to study the effect of organizational justice on organizational commitment. Moreover, the main role of social identity and organizational trust as mediating variables are explained.
    The statistical population of the current study includes the elementary, guidance and high school teachers in academic year of 2013-2014 in the city of Saghez. In addition, the sample includes 328 individuals selected through stratified sampling.
    The results of the current study show that organizational justice, as an independent variable, through organizational identity and organizational trust as mediating variables, affect indirect organizational commitment. Similarly, based on the finding of the study, the direct effect of trust in organization on dependent variable is more than the effect of social identity.
    Overall, findings show that to explain the organizational commitment of the teachers and to obtain a deep understanding of their relationship to Education Organization, it is necessary to study both social exchange relationship and norm of reciprocity and paying attention to social identity and organizational identification or oneness and belonging sense to organization
